Earlier the term recruitment to the hiring managers was primarily a means to indentify and use the sources, for instance the print media, which would give the maximum output in terms of applications from promising candidates. The importance of recruitment has increased multi-fold in recent times. This has been due to trends in 1990s like the changes in market which has necessitated a need for a large work force of specialized labors, and the internet which has given a wide platform for both the recruiters and job searchers to come in contact with each other (Edwards, Scott and Raju, p. 71, 2003). As a result of these trends the organizations have come to a scenario that not many people might apply when a job is posted. Even when the organization has selected a candidate it can no longer be assumed that they would be accepting these offers. Hence, there is an increasing awareness among people who take care of a company’s recruitment that the process covers far more than merely looking out for sources where the advertisements for job openings are to be put. This report gives an overview of the recruitment trends and selection practices in recent times in UK, the factors impacting these trends and selection practices in the country. Recruitment trends in UK in recent times The recruitment practices of organizations in UK have seen a drastic change in the recent times. Various practices and conditions are seen to exist in the organizations these days, which were not present a few decades ago like provision of creches, job-sharing, part-time work, and home-working. There is also a lot of stress on gender equality by the various companies. For instance, banks are seen to be the pioneers in devising various schemes to hire and retain women. Another of these trends is also to review policies such as those which used to encourage early retirement based on various conditions (Hendry, p. 42, 1995). There have been some additional schemes like performance related pays, which brought about the appraisal management system to fore. The trends for various organizations in UK is to use systems like the 360 feedback system for performance related pays, to motivate their employees so that they stay and work with the company and see this translated to an increase in the pay packages (Anderson, p. 130, 2005). The online recruitment activity in UK increased by 30% for August 2007, from last year August 2006 (Monster, p. 1, 2007) For the managerial vacancies, the trend is that the vacancies are filled from the internal labor market while the senior management positions are as likely filled internally as externally. This trend means that on the supply side there has been an increase in new entrants in the labor market while on the demand side the organizations have a need for new managerial recruits. Selection Practices in UK in recent times Swift and Robertson (2000) cite several surveys conducted for selection practices to point out that the employers use a wide range of selection techniques depending upon the type of jobs for which the people are being recruited. They also said that the survey showed that no one method for selection was used as a standardized or stand-alone technique in small, middle, and even large sized corporations. The most used current selection practices were found to be application forms, interviews with single interviewer, panel interviewers, personality tests, references, ability tests, selection centers, CVs, and group selection centers. Despite the many reports of unreliability and invalidity, traditional selection methods of interview, application form and references are the most popular selection practices used. Of these, personal interviews are considered to be the most widely criticized method of selection, and the third most popular toll behind reference checking and application forms. The more sophisticated techniques like the assignment centers and psychological testing are relatively less used in UK. Though there has been a rise in the number of psychometric tests used by large sized corporations while selecting new recruits, the traditional methods are still the most common tools for selection (Brewster, Mayrhofer and Morley, p. 60, 2004). Brewster, Mayrhofer and Morley (2004) also point out that there has been a rise in the flexible working practices in UK, in particular the non-standard contracts. There has been a rise in flexible contracts related to salary packages like sharing profits, introduction of performance incentive and also flexibility in the working hours. Changing environment in UK in the last few decades Organizations in UK faced the impact of the economic changes that occurred in 1980s through the 1990s. There were changes in the economic environment, labor law, government labor market policy, demographic changes and also the political climate, all of which had an impact on the organizations and hence their personnel management policies. There was a severe recession of 1980-81, followed by a period of growth till the early 1990s and again a slump in the last quarter of 1990s when the economic growth ceased (Hendry, p. 23, 1995). Due to the recession in the country there was a need for bringing in more foreign currency, hence imports became cheaper and foreign firms were drawn to the UK market. The industries began to restructure and this brought about the internationalization of various firms due to acquisitions and mergers (Hendry, p. 25, 1995). But the 1980s and 1990s saw the companies expand overseas in other countries to explore newer market and / or use cheaper labor due to the inherently tight labor market (Hendry, p. 27, 1995). There were other changes for instance the demographic and social changes brought about by the education system, which meant that more people were trained in higher education, and hence the labor force fell sharply through the 1980s. However, the proportion of women entering the labor market started to rise. Politically too UK saw marked changes as the Thatcher government gave way to new governments and different work related policies as well as the overall policies (Hendry, p. 40, 1995). Effects of External Environment on Labor Markets All the changes in the UK environment affected the personnel management practices by the organizations. The section above gave a brief on some of the major environment changes while this section would be giving the impact of the changes on the labor market and the next section would give the corresponding consequences in the recruitment and selection process. The collapse of the industrial segment in UK had far reaching impacts on the labor market. There was large scale unemployment which was well over 3 million for almost five years, with large regional imbalances. There were forced redundancies and many of the units were closed down. This made the companies look out for increased measures in productivity by using flexible working practices. This also led to the sharp demarcations between the various levels of employees. The slump led to internationalization in two ways. First the people in the middle class who were traditionally the labors increasingly sent their offspring to universities for higher studies. This led to an increase in the number of people qualified tor white collar and professional jobs, and the number of labors decreased. There were also direct acquisitions which led to foreign companies acquiring stakes in UK companies, which led to internationalization. These events brought about crisis in the financial markets, a fall in tourism and other related activities, thus increasing the unemployment. However, in spite of these changes the labor market remains a challenge for recruiters in terms of recruitment and selection (Brewster, Mayrhofer and Morley, p. 48, 2004). The recruiters need to attract people to work in their organizations, which is the first important step. The second step is to follow a rigid but effective selection process which would ensure that the right people have been selected to work in the company. Recruitment and selection process are seen to be the most important functions of Human Resource Management process. This is because an effective recruitment and selection process ensures an efficient labor force while a poor one might have negative effects to the company’s productivity which are long lasting. The companies prefer that their employees are sources both internally and externally, so that the internal employees are motivated and fresh blood is brought into the company which is necessary for innovation. The rise in technology especially the internet has seen to it that the companies can have a diverse work force. The large companies have also used software technologies to use databases to keep track of their employees for checking their performance levels which would air the process of internal recruitment. Many of the positions require that the candidate must be comfortable for working in newer locations, which was traditionally limited to people in the sales and marketing department. In addition, the potential candidates must also be abreast with the fast changing technological environment, and be able to cope up with it. All these must be the elements of the selection process, which means a high burden for people designing the process to ensure only the right candidates, are selected (Brewster, Mayrhofer and Morley, p. 60, 2004). As is already mentioned above, personal interview though is the most criticized, is still the most preferred by recruiters in UK. The reason for this is probably the importance the company people give to personal judgment. Whether you choose to agree with the themes or strengths is entirely up to you. The fact of the matter is your life consists of these qualities. When I first looked at my five signature themes via Strengths Quest, I was unsure if some of the themes actually fit me. I saw some qualities in those themes that might fit me but the rest of the qualities I thought were nothing like me. It was not until I sat down and really thought to myself, maybe theyre right. My whole life flashed before my eyes. Who was I? I never really knew who exactly I was. I mean I had an assumption, but never really thought or cared enough about what my main strengths were. The program picked out five main themes for me, which were: futuristic, belief, adaptability, input and command. These were five broad themes that described my goals, my strengths and everything else inside my head. This described me. I always feel that if I get an opinion set in my mind, I have to share it with everyone around me. You can tell what a person is like based on what they do and the way they talk. Having command as a part of your self-being can never be a bad thing in my eyes. A lot of times when people worry about the choices they are going to make in the future, it tends to stress them out and worries them. If you were to just focus on the decisions you have to make now, the present times and the future will not be such a worry. Its always good to look towards the future, but dont worry about your decision making for your future right now, worry about your decision making for this time period. A month or two ago, I was somewhat worried about which college s were hiring history professors, which college would give me the best education to major in history and so forth. Then I realized, things will work out as long as I just focus on the schooling Im getting now and just taking my time. Input It is to my understanding that everyone in life has something that they collect, whether it is a certain item, words, facts or thoughts. This is what is called having input. I am inquisitive. The reason I collect the things I do is because it is interesting to me. I have many things in my life that I collect, which include things like memories, music, and photographs. Do I keep a lot of the things that I collect because I am too afraid to throw them away or let them go? That could be true, but I have this feeling in the back of my ahead that one day these things might become valuable one day but they are still valuable to me right now. A big reason why I keep some of my world war II memorabilia and not sell it is because one day I could possibly bring these into my classroom when were studying about the Germans and their equipment during WWII. I can tell you that when I look in the through my old wooden chest that I do revisit the event or evening, recalling the birthday party or the carnival ride (Greenman, 2005). I love this quote because the same goes for me. When I look back at everything I collected, for the most part I can remember the story that goes along with it. Later on in life, they could really come in handy. For example, those photographs that I could never just give or throw away could be sought after by a huge graphic designing company for a commercial or a billboard. My Philosophy of Teaching The decision to become a teacher was one that I made when I was in the ninth grade. When I entered high school I worked at a summer camp every year with disadvantaged children. The children ages ranged from six years old to sixteen years old. The feeling that I received when I saw that I could make a difference in their lives was so rewarding that I knew I wanted to become a teacher. I grew up as the youngest of six children, finishing high school was very important to my brothers and sisters, but finishing college was never really stressed to them by my mother. Three of my siblings went to college but they never completed college. For some reason my mom put more pressure on me than she did my siblings and said that I have no choice but to graduate from college. I sat out of school for several years in order to raise my son and my mom continued to tell me everyday that I needed to re enroll and complete my teaching degree. I feel that as minority it is very important for me to complete my teaching degree, there is a small percentage of minority teachers in the state of West Virginia. I feel that I will be a role model for children of my nationality and for all nationalities, by making a difference in their lives and showing them on a daily basis how important a good education is for all, and especially for minorities. From interacting with children and people in general, I know that most people learn easier from hands on interaction. When I become a teacher most of my lessons will deal with hands on learning. When you are doing something, it is easier to remember and it makes learning a lot more fun. I will also make sure that my classroom is very relaxed and stress free, I have been in school for many years and I know from experience that it is harder for children to learn when the teacher is mean and there is always tension in the classroom, this prevents students from asking questions, and ask ing for help, which means that it prevents them from learning. I have been asked to write a paper concerning cybercrime in the world today. I will go over what cybercrime is, how much it is affecting the United States, possible ways of enforcement and why or why not enforcement would be effective. What is a cybercrime, in your own words? Cybercrime is using computers or technology in order to steal information or to create fake identities over the World Wide Web. It is a growing problem in the world today, especially in countries like China, Japan and the United States where populations are high. Phone scams are another type of cybercrime as people will try to glean vital information from another by pretending to be a grandchild or a salesman. Cyberspace allows people to invade another person’s or company’s computer and download sensitive materials such as social security numbers, birth certificates and tax information. What is the extent of cybercrime in the United States? Computerescape. om says that â€Å"Cybercrime is widespread throughout the United States with 73% of American internet users being victims of cybercrime, either through viruses, online credit card or identity theft†*. With over 300 million Americans in the US, that comes out to 219 million Americans that have been or are currently victims of a cybercriminal. Most of the victims of identity theft are infants and the elderly. My own infant cousin had his social security number stolen shortly after his death. It took several months to recover it. How do you think we should control / enforce cybercrime? I personally believe that the only way to control cybercrime is to attach a major virus to sensitive files, so that when an unauthorized person tries to access it, it attaches itself to that person’s computer, downloads any information regarding the owner of the computer, sends that information to the authorities, and finally scrambles all data on the computer. The authorities will then be able to make an arrest and unscramble the computer so that evidence can be obtained. The offender should then have an appendage cut from their body on national television, so that others thinking of committing the same crime will hopefully be deterred. If the person should offend again, then they should be stoned until dead by the people that they have stolen from. Do you think enforcement can be effective? Why or why not? I don’t think that any type of enforcement would be effective as tracking anything in cyberspace is time consuming and if the person was determined enough, they would find a way around the enforcement. Security cameras are an excellent point. You can have the main points of a store being watched by cameras, but the only places you have issues with theft is in the cameras blind spots. A security system will alert you if someone comes in through a door or window, but isn’t programmed to respond if a person decides to cut a hole in the wall or ceiling and enter the premises without ever tripping the system. If someone wanted to commit a robbery and they knew that a police patrol car passed by every 45 minutes, they would wait until 10 minutes after the patrol car had passed and then rob the business, knowing that it would be at least another 10 minutes before police could respond. Criminals will always find a way to circumvent the enforcers of the law.

Wade and Tavris

Two of the renowned authors in the field of psychology Carole wade and Carol Tavris have been vocal in delivering psychology books which are famed for their critical thinking ideals. The topic of motivation has been high on their agenda and the two authors borrow heavily from Abraham Maslow who was a humanist psychologist. Most of Abrahams work involved ideals such as â€Å"self actualization and human potential†. Most of his work revolved around the concept of gaining fulfillment and attempting to get it by rising through various levels of needs. This as Abraham came to describe is the â€Å"hierarchy of needs† which is a pyramid. Abraham described it as one that provided â€Å"motivational strivings† for people to achieve its various stages. Maslow proposed a number of levels that make up the pyramid (Abraham, 1999). The bottom level contains basic needs; the second level contains security needs, with affection and belonging being in the third level. The fourth level contains self respect and self esteem needs while the last and fifth level is the self actualization (Wade and Tavris, 1998). Maslow emphasized the needs to fulfill the basic needs to some certain degrees before the other stages in the pyramid can be attained. Wade and Travis describe motivation as â€Å"an inferred process within a person or animal that causes movement either toward a goal or away from an unpleasant situation†. The authors argue that a competent animal will obviously have motives to achieve. Thus people will generally have the tendency of going through the various stages in the hierarchy of needs and thus possess goals and aspirations. The two individuals assert their positions that goals will have the effect of improving motivation but they have to be pegged on certain conditions. The two argue that in order for the goals to improve motivation then some of the characteristics that they have to posses is that they should be specific, challengeable but achievable and framed in such a way that what is being wanted supersedes what is unwanted. Wade and Tavris go further to describe types of goals which are performance and mastery (learning) goals. The two describe performance goals as those that are framed in such a way that an individual has enhanced performance in front of others and thus is judged favorably with little or no criticism being directed in his direction. Masterly (learning goals) on the other hand are framed in such a way that the individual works towards increasing his competence and skills. With these the two authors suggest that an individual’s main motivation will be to perform well in front of others or learning the skill for the satisfaction of it. The two renowned personalities tend to argue that praise may not be a motivation and they show this by giving an example of how a child may loose the pleasure or motivation of learning if the child is being praised for being smart. Motivation is regarded as one of the powerful tools that has the capability of enhancing performance and when the right form of motivation is found then the individual will achieve higher. Self efficacy which is an individuals belief that he they are capable of attaining goals, being efficient and learning new skills is one of the best motivations that an individual can have (Bandura, 1997). However the motivation will only work when the goals that are desired are achievable and thus the expectation that is pegged to the motivation should coincide with the attainability of the goal.

The painting St. Luke by Master Theodoric was painted 1360-1364 and is paint and gold on panel. The size of the piece is 115 x 94 cm. St. Luke is located in the Holy Cross Chapel, Karlstejn Castle, near Prague. One of the most intriguing parts of this painting is above Saint Luke’s right shoulder is a tan colored miniature ox. Although the ox is a symbol of Saint Luke, when I see this piece the miniature ox gives the impression to be an ominous figure in the painting. This may not be the focal point of this artwork however; this small part is the first object that I noticed. What makes this painting unique and is two parts of the painting spill over onto the golden frame. Perhaps the most noticeable part of this painting is Saint Luke’s piercing gaze. I believe this to be the focal point of the painting. His large gray eyes seem to looking to the right, not right at the viewer, his stare is slightly eerie. He is an older man; the signs of age can be seen on his forehead and the graying in his facial hair. Saint Luke’s beard is long, like you would expect of the time. It is very wavy and seems to curl in places. His head seems to be large which during the time this piece was painted was a common style toward the end of that century was. Saint Luke is wearing a vibrant blue robe like the types you would see in religious artworks. The detail in the color of his robe stands out. For instance, darker shades were used in parts of the folds of the material. The lighter parts are the outside, it gives the illusion that there may be a light facing the painting and the light is reflecting off his robe. Another important detail is in front of his heart is a cross painted in the lighter shade of blue of the robe. The placement of the cross is situated over his heart. Under the cross his hand is extend out of the robe. His hand has long boney fingers with blue veins on the top of his hand. It doesn’t give the impression of someone that is elderly because it lacks wrinkles, mostly appears as it is someone who is frail. In his left hand is a thick book that has a red cover and white sheets of paper. The book looks as though it may be a bible. The book is open to the middle of the book facing out; the pages of the book are blank. In the upper left corner of the painting is the miniature ox which is a symbol of Saint Luke. The ox seems to be breaking through the wall behind Saint Luke and resting on his right shoulder. Behind the ox is a brilliant blue sky with white clouds. The ox is a dark beige color, a very earthy tone. His right profile is the only part of his face that you can see; his eye is a deep red color. On top of his head are his horns which are a light brown at the base and gradually take a darker shade, they are black at the tips of his horns. At the base his hair is curly and the same shade as his body. On his back are odd shape wings that are multiple shades of light and dark pinks. The shape is wavy with the small feathers. They are not the normal shape of wings that you are customary of seeing. The background looks to be a wall that is painted gold in a geometric pattern. The pattern is very detailed, there appears to be flowers in the shapes. Behind Saint Luke’s head there appears to be a halo painted in the same bold gold color. The designs behind Saint Luke are the same design carried over to the frame giving the appearance of the painting being three dimensional. On the frame at the top where the miniature ox is coming through the wall behind Saint Luke, the blue sky is paint is overlapping on the frame. This also occurs on the right side of the frame, the top right corner of the open book is painted onto the frame also. At the bottom of the frame there is an oval cut out. Within the cut out there is another cutout possibly meant to hold some sort of object, it looks to be empty. The style in which this artwork was painted to me says good and evil. The miniature ox to me looks like a goat due to the size and I have never heard of a miniature ox. The red eye and the horns give the impression that he represents the devil. Saint Luke to me symbolizes holy and spiritual. I am uncertain the meaning and purpose of the open book with the blank pages. In this election alone, President Obama and Governor Romney have visited Ohio a total of seventy-one times because Ohio was a major battleground state. To add on, statistics show that President Obama and Governor Romney have spent about ninety- five percent of their time and money in only ten out of the fifty states. Why? Because those battleground states have citizens who are undecided as to which candidate they should vote for, whereas most of the citizens in other states are decided. Now, let’s say that there was no electoral college and the candidates won by popular vote, chances are that they will spend a lot of their time and money campaigning in heavily populated areas such as the New England states, the South, and the West Coast. We learned how people choose the president and we got a general idea about the Electoral College. The Electoral College plays a HUGE role in an election. I mean, where else do you fully immerse yourself in the college experience if not at your university’s football games?) This attempt was successful, primarily amongst freshman, to whom the idea of Link Look seemed especially promising (it doesn’t fully hit you how broke you are until you’re sitting in your freshman community dorm eating a 38-cent cup of Ramen) because it promoted the chance at winning a scholarship. Game attendance did indeed rise, but then, UCF implemented a new tactic. UCF eventually ended the Link Loot process towards the end of 2012. This posed a problem, how would UCF keep attendance at a high? They university had to think of anothe r way—take another route—to ensure game attendance stay peaked. Well they found one indeed. To reduce the socializing that took place in between classes (that which our three vice principals thought aided tardiness) our principal (Mr. Broski) did away with the warning bell. The first week of the new policy showed promising results in more regions than one: tardiness was at a low, there were less accidents on the stairs (since people were not flying down them, racing to class), and the hallways were finally navigable! In this way Oakleaf High School (the system) killed not two, but three birds with one stone! The stone, or goal in this case, being the pursuit of reducing socializing in between classes. 3. Ultimately Blockbuster would go out of business, shutting down all of their corporate-owned stores. The CEO’s of Blockbuster primarily owe their failure to a stinted interaction with their environment. The failure to see and adjust to the world of entertainment around them, especially methods of renting/viewing entertainment from the convenience of your home, delineates how they ignored the very environment responsible for their system’s (Blockbuster’s) viability. An argument can definitely be made that the company might have otherwise avoided deterioration if they had maintained an ebb and flow of information between themselves and the progressing environment around them. 4. Requisite Variety: Requisite variety is another system property in which the imperativeness of the relationship between a system and its environment is addressed. Requisite variety is, in itself, self-explanatory. Put a simple â€Å"of† in the middle of requisite and variety and you end up with a concise explanation of the notion: requisite of variety. Meaning, the variety within a system (its inner workings, fundamentals, mechanics, etc.) imposes the requisition that the system’s environment be composed of a liken variety. Basically, the environment of a system should match the system’s innards itself, with regard to complication and diversity (for evolution and survival). Why is this necessary? A system that is ill-equipped to handle/adapt to the intricacies of its environment will be overrun with complication and falter. Requisite Variety Example: The easiest way for me to apply this property is to think about instances in which I (the system) have felt overwhelmed and unable to adapt to the intricacies of the situation around me (the environment). A year ago I was my neighbor’s go-to babysitter. She had the kindest, most docile baby boy: Ethan. He was no problem to babysit; easy to entertain, not a picky-eater, and knocked right out after a bedtime story or two. My means of handling him were ingrained and perfected, and so when Barbara (my neighbor) asked if would mind looking after Mateo and Carlos (Ethan’s cousins) I told her that would be no problem. Unbeknownst to me, Mateo and Carlos were far from the little angel that Ethan was. Mateo was lactose intolerant and Carlos had ADHD which was in full-throttle come 8 o’clock. On top of all of this, Barbara requested I watch the boys at their (Mateo and Carlos’s) house because Ethan was spending the night there. I found mys elf unprepared to surmount the obstacles my environment had set in my path; the change in house layout made it impossible to find simple items, I couldn’t find anything (nutritious, anyway) to feed Mateo, Carlos had Ethan on the brink of tears because he was tired and agitated and Carlos kept messing with him, and all three of them seemed unresponsive to my suggestion that everybody go to bed. The end-result was me calling Barbara to admit defeat and ask that she come back home. Thus we have I, the system, was not unable to keep up with the diversity and complications that my environment imposed. This resulted in system failure, as requisite variety confirms it will.
